Construction and application of practical competency evaluation indicators for specialty nurses in general hospitals

Abstract:

Objective To establish evaluation indicators for practical competency of specialty nurses in general hospitals and to evaluate its scientific validity and practicality. Methods The practical competency evaluation indicators for specialty nurses were constructed through literature review,expert panel discussions,and Delphi expert surveys. An information-based evaluation system was then developed and integrated into the hospital nursing management system. In 2025,an annual evaluation was conducted among 348 specialized nurses in a tertiary Grade A general hospital in Zhejiang Province. The evaluation results were analyzed,and their satisfaction with the evaluation indicators and process,as well as the motivational effects of the indicators,were investigated. Results The effective recovery rate of the two rounds of expert consultation questionnaires were both 100%(n=16). The authority coefficient of expert consultation was 0.900,and the Kendall harmony coefficients for the first-level and second-level indicators in the second round of expert consultation were 0.320 and 0.518,respectively(P<0.05). The final evaluation indicator system was ultimately established,encompassing five dimensions:specialized clinical practice,teaching practice,management practice,research practice,and professional expansion. The 2025 evaluation scores of the participating specialty nurses were 78(71,85) points,with an overall satisfaction rate of 95.78% for the evaluation indicators and process. The average score for professional behavior incentive intensity was 4.32±0.76 points. Conclusion The practical competency evaluation indicators of specialty nurses demonstrates good scientific validity and practicality. It can guide specialty nurses to improve their practice competencies and serves as an effective tool for their refined management.
