The mediating effect of job crafting on the relationship between work environment and training transfer of stroke specialty nurses

Abstract:

Objective To explore the mediating effect of job crafting between work environment and training transfer of stroke specialty nurses,so as to provide reference for the training and use of stroke specialty nurses. Methods A total of 448 stroke specialty nurses from 12 hospitals in Henan Province were investigated from November to December 2023. General information questionnaire,Stroke Specialist Nurse Training Transfer Scale,Nursing Work Environment Scale and Job Crafting Questionnaire were applied in the survey. Results A total of 430 valid questionnaires were collected. The average scores of stroke specialty nurse training transfer,nursing work environment and job crafting were(4.31±0.44) points,(5.15±0.61) points and(4.02±0.35) points respectively. The results of multivariate linear regression showed that nursing work environment and job remodeling exert a positive impact on the training transfer of stroke specialty nurses(β=0.701、0.226,P<0.001). In addition,the results of this study found that job crafting played a partial mediating role between work environment and training transfer,with a mediating effect value of 0.21,accounting for 23.8% of the total effect. Conclusion Job crafting is an intermediary variable of working environment and training transfer. Nursing administers should continuously improve the working environment,create a positive transfer atmosphere,and promote the training transfer of stroke specialty nurses.
