Abstract:

Objective To explore the mediating effect of psychological capital on the relationship between job stress and organizational citizenship behavior among oncology nurses. Methods In October 2020,a total of 112 oncology nurses from a tertiary hospital in Shanghai were selected by convenience sampling, and were investigated by the general information questionnaire, the Chinese Nurses Stressor Scale, the Organizational Citizenship Behavior Scale, and the Psychological Capital Questionnaire. Results The total average score of organizational citizenship behavior in oncology nurses was 4.15±0.42,the total score of job stress was 2.94±0.74,and the total score of psychological capital was 4.07±0.94. Path analysis showed that oncology nurses' work stress had a negative effect on organizational citizenship behavior(β=-0.331,P<0.001),and psychological capital had a positive effect on organizational citizenship behavior(β=0.263,P<0.001). Nurses' work stress had an indirect effect on organizational citizenship behavior through psychological capital(indirect effect value of -0.106),accounting for 24.26% of the total effect. Conclusion The organizational citizenship behavior of oncology nurses needs to be improved. Nurse managers should develop corresponding measures to reduce the job stress of oncology nurses, improve nurses' self-efficacy,optimism and resilience for coping with adversity, and encourage nurses to participate more in department construction and management to ensure the stable and efficient development of the oncology nursing team.
