摘要：

目的 探索神经外科专科护士渐进式临床实践培训的效果，以推动神经外科专科护士培训高质量发展。方法 经专家小组讨论，设计神经外科专科护士渐进式临床实践培训。2025年8月—9月，便利选取于中华护理学会神经外科专科护士京外临床教学基地（河南基地）参加临床实践培训的10名护士作为培训对象，对其实施渐进式培训。借助基地学员满意度调查、技能操作考核、个案汇报及学员座谈会评估培训效果。结果 10名学员满意度为100%，技能操作考核得分为（93.03±1.91）分，个案汇报得分为（87.29±3.25）分。经分析学员的反馈发现，学员认为支持性学习环境提升了其心理安全感与学习投入度、渐进式培训促进了其知识整合与技能精专、高仿真情境模拟激发了其内在学习动机并促进了其能力转化，并且其工作重塑与职业规划重塑的方向呈现差异化特征。结论 渐进式临床实践培训有助于保障神经外科专科护士培训效果，未来将进一步优化考核评价体系、构建以“学员画像”为驱动的精准培训模式及建立长期的培训支持机制，以进一步提升神经外科专科护士培养质量。

Abstract:

Objective To explore the effect of progressive clinical practice training for specialty neurosurgical nurses，so as to promote the high-quality development of training for specialty neurosurgical nurses. Methods A progressive clinical practice training program for specialty neurosurgical nurses was constructed through expert group discussion. From August to September 2025，a total of ten nurses participating in the clinical practice training at the Chinese Nursing Association off-Beijing Clinical Practice Base（Henan Base） for Neurosurgical Specialty Nurses were enrolled by convenience sampling as the participants and received the progressive training. The training effectiveness was evaluated through trainee satisfaction surveys，skill operation assessments，case reports，and trainee symposiums. Results The satisfaction rate of the ten trainees was 100%. The skill operation score was 93.03±1.91，and the case report score was 87.29±3.25. Feedback analysis from the trainees revealed that a supportive learning environment enhanced their psychological safety and learning engagement，progressive training facilitated their knowledge integration and skill specialization，high-fidelity scenario simulation stimulated their intrinsic learning motivation and promoted competence transformation，and trainees presented differentiated characteristics in job crafting and career planning reshaping. Conclusion The progressive clinical practice training is helpful to ensure the training effect of neurosurgical specialty nurses. In the future，efforts should be made to further optimize the assessment and evaluation system，construct a “learner portrait”-driven precision teaching model，and establish long-term training support mechanisms，so as to continuously improve the training quality of neurosurgical specialty nurses.
