工作重塑在工作环境和脑卒中专科护士培训迁移间的中介效应研究

The mediating effect of job crafting on the relationship between work environment and training transfer of stroke specialty nurses

摘要:

目的 探讨脑卒中专科护士工作重塑在工作环境与培训迁移间的中介效应,为脑卒中专科护士的培养与使用提供参考。方法 2023年11月—12月,采用一般资料调查表、脑卒中专科护士培训迁移量表、护理工作环境量表及工作重塑量表对河南省12所医院448名脑卒中专科护士进行调查。结果 共回收有效问卷430份。脑卒中专科护士培训迁移、护理工作环境和工作重塑条目均分依次为(4.31±0.44)分、(5.15±0.61)分、(4.02±0.35)分。护理工作环境、工作重塑对脑卒中专科护士培训迁移有正向影响(β=0.701、0.226,P<0.001)。工作重塑在工作环境和培训迁移之间发挥部分中介作用,中介效应值为0.21,占总效应的23.8%。结论 工作重塑是工作环境影响培训迁移的中介变量,管理者应不断改善工作环境,营造正向的迁移气氛,促进脑卒中专科护士的培训迁移。

Abstract:

Objective To explore the mediating effect of job crafting between work environment and training transfer of stroke specialty nurses,so as to provide reference for the training and use of stroke specialty nurses. Methods A total of 448 stroke specialty nurses from 12 hospitals in Henan Province were investigated from November to December 2023. General information questionnaire,Stroke Specialist Nurse Training Transfer Scale,Nursing Work Environment Scale and Job Crafting Questionnaire were applied in the survey. Results A total of 430 valid questionnaires were collected. The average scores of stroke specialty nurse training transfer,nursing work environment and job crafting were(4.31±0.44) points,(5.15±0.61) points and(4.02±0.35) points respectively. The results of multivariate linear regression showed that nursing work environment and job remodeling exert a positive impact on the training transfer of stroke specialty nurses(β=0.701、0.226,P<0.001). In addition,the results of this study found that job crafting played a partial mediating role between work environment and training transfer,with a mediating effect value of 0.21,accounting for 23.8% of the total effect. Conclusion Job crafting is an intermediary variable of working environment and training transfer. Nursing administers should continuously improve the working environment,create a positive transfer atmosphere,and promote the training transfer of stroke specialty nurses.
